{"id":1191,"date":"2026-07-29T14:48:00","date_gmt":"2026-07-29T14:48:00","guid":{"rendered":"https:\/\/blog.equalityanddiversity.co.uk\/?p=1191"},"modified":"2026-07-29T14:48:01","modified_gmt":"2026-07-29T14:48:01","slug":"knowing-your-needs-why-neurodiversity-conversations-must-move-beyond-labels","status":"publish","type":"post","link":"https:\/\/blog.equalityanddiversity.co.uk\/index.php\/2026\/07\/29\/knowing-your-needs-why-neurodiversity-conversations-must-move-beyond-labels\/","title":{"rendered":"Knowing Your Needs: Why Neurodiversity Conversations Must Move Beyond Labels"},"content":{"rendered":"\n<p class=\"wp-block-paragraph\"><strong><em>&#8220;What support do you need?&#8221;<\/em><\/strong><strong><\/strong><\/p>\n\n\n\n<p class=\"wp-block-paragraph\">It is one of the most common questions asked in education, workplaces and public services.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Yet it assumes something that is often untrue.<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>It assumes you already know.<\/li>\n\n\n\n<li>It assumes you have the language to explain your needs.<\/li>\n\n\n\n<li>It assumes you feel psychologically safe enough to share them.<\/li>\n<\/ul>\n\n\n\n<p class=\"wp-block-paragraph\"><strong>But what if you do not?<\/strong><\/p>\n\n\n\n<p class=\"wp-block-paragraph\">What if you have never been in this role before? What if your child has just started at a new school with unfamiliar routines? What if you have a new manager, a different team, or a completely different working environment?<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Needs are not fixed. They evolve as our lives change.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Moving home, becoming a parent, menopause, illness, ageing, trauma, changing responsibilities, bereavement, different colleagues or increased workload can all change what helps us thrive. There is no such thing as a &#8220;once and done&#8221; conversation about adjustments.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\"><strong>Labels don&#8217;t explain needs<\/strong><\/p>\n\n\n\n<p class=\"wp-block-paragraph\">One of the biggest misconceptions is that knowing someone&#8217;s diagnosis tells us everything we need to know. It doesn&#8217;t.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Saying someone is autistic, has ADHD, dyslexia or another neurodivergent profile tells us very little about what they need today, in this environment, carrying out this particular task. Two people with the same diagnosis may require completely different approaches. Likewise, the same person may need different support depending on where they are, who they are with and what they are doing. The better question is not:<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">&#8220;What condition do you have?<strong>&#8221; It is:<\/strong> &#8220;What helps you do this task well in this environment?&#8221; <strong>or<\/strong> &#8220;Let&#8217;s go through what&#8217;s expected together and identify where you might need clarification or support.&#8221;<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">This shifts the conversation from labels to practical solutions.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\"><strong>Sometimes we don&#8217;t know our own needs<\/strong><\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Many neurodivergent people spend years adapting to environments rather than environments adapting to them. Masking can become so normal that people stop recognising what is actually difficult. Others have become accustomed to struggling quietly because previous requests for support were dismissed or misunderstood.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">When someone has spent years simply trying to survive, identifying their own needs can feel incredibly difficult.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\"><strong>Needs don&#8217;t always look like needs<\/strong><\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Often what people experience internally appears externally as behaviour. Someone may appear to be:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>avoiding work<\/li>\n\n\n\n<li>withdrawn or unusually quiet<\/li>\n\n\n\n<li>making mistakes<\/li>\n\n\n\n<li>arriving late<\/li>\n\n\n\n<li>becoming frustrated<\/li>\n\n\n\n<li>missing deadlines<\/li>\n\n\n\n<li>shutting down<\/li>\n\n\n\n<li>struggling to prioritise<\/li>\n\n\n\n<li>appearing disengaged<\/li>\n\n\n\n<li>underperforming<\/li>\n<\/ul>\n\n\n\n<p class=\"wp-block-paragraph\">Too often these behaviours are interpreted as poor attitude, lack of motivation or resistance. Instead, they may be valuable information.<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Perhaps verbal instructions were forgotten.<\/li>\n\n\n\n<li>Perhaps background noise makes concentration almost impossible.<\/li>\n\n\n\n<li>Perhaps priorities changed without explanation.<\/li>\n\n\n\n<li>Perhaps there was simply too much uncertainty.<\/li>\n<\/ul>\n\n\n\n<p class=\"wp-block-paragraph\">Behaviour is often communication.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\"><strong>Making needs easier to describe<\/strong><\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Many people find it difficult to answer open questions like:<\/p>\n\n\n\n<p class=\"wp-block-paragraph\"><em>&#8220;What support do you need?&#8221;<\/em><\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Concrete questions are much easier.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Instead ask:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Do written instructions help more than verbal ones?<\/li>\n\n\n\n<li>Would visual examples be useful?<\/li>\n\n\n\n<li>Does background noise affect your concentration?<\/li>\n\n\n\n<li>Would a checklist help?<\/li>\n\n\n\n<li>Do long emails become overwhelming?<\/li>\n\n\n\n<li>Would shorter emails with clear actions work better?<\/li>\n\n\n\n<li>Do you prefer time to think before responding?<\/li>\n\n\n\n<li>Would meeting agendas help?<\/li>\n\n\n\n<li>What makes changing priorities easier?<\/li>\n\n\n\n<li>What makes this task harder?<\/li>\n<\/ul>\n\n\n\n<p class=\"wp-block-paragraph\">Specific questions help people identify practical solutions without requiring expert knowledge of neurodiversity or employment law.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\"><strong>Looking for patterns instead of problems<\/strong><\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Needs often emerge through reflection. Ask:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>When do things go well?<\/li>\n\n\n\n<li>When do they become difficult?<\/li>\n\n\n\n<li>Is the barrier linked to communication?<\/li>\n\n\n\n<li>Is it the pace?<\/li>\n\n\n\n<li>Is it uncertainty?<\/li>\n\n\n\n<li>Is it the sensory environment?<\/li>\n\n\n\n<li>Is it the task itself?<\/li>\n\n\n\n<li>Is it the social expectations?<\/li>\n<\/ul>\n\n\n\n<p class=\"wp-block-paragraph\">One particularly useful question is: <strong>&#8220;What makes this easier, and what makes this harder?&#8221; <\/strong>This moves conversations away from blame and towards understanding. <strong>From crisis response to proactive inclusion <\/strong>Too often support is only offered once someone reaches crisis point. Real inclusion means making it easy for people to discuss what helps before problems develop.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">A student or employee should not need to become an expert in SEND, neurodiversity, reasonable adjustments or employment law simply to access practical support. Instead, organisations can develop a living profile that evolves over time. For example:<\/p>\n\n\n\n<p class=\"wp-block-paragraph\"><strong>My strengths: <\/strong>What do I do well?<\/p>\n\n\n\n<p class=\"wp-block-paragraph\"><strong>My barriers: <\/strong>What drains my energy or creates unnecessary difficulty?<\/p>\n\n\n\n<p class=\"wp-block-paragraph\"><strong>What helps me succeed? <\/strong>What strategies enable me to perform at my best?<\/p>\n\n\n\n<p class=\"wp-block-paragraph\"><strong>Common misunderstandings: <\/strong>What might other people misinterpret?<\/p>\n\n\n\n<p class=\"wp-block-paragraph\"><strong>Practical adjustments: <\/strong>What changes genuinely make a difference?<\/p>\n\n\n\n<p class=\"wp-block-paragraph\"><strong>Regular check-ins: <\/strong>How should we review support as circumstances change? Because needs change, these conversations should too.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\"><strong>Neurodiversity through an intersectional lens: <\/strong>No one experiences neurodiversity in isolation. Our identities intersect.<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>A Black autistic woman may encounter stereotypes very differently from a white autistic man.<\/li>\n\n\n\n<li>A Muslim employee may already be balancing religious observance alongside sensory needs.<\/li>\n\n\n\n<li>A disabled LGBTQ+ person may navigate multiple layers of disclosure before feeling safe enough to discuss workplace adjustments.<\/li>\n\n\n\n<li>Someone from a lower socio-economic background may have had fewer opportunities for assessment or diagnosis.<\/li>\n\n\n\n<li>A neurodivergent parent with caring responsibilities may experience very different pressures from a younger colleague without dependants.<\/li>\n<\/ul>\n\n\n\n<p class=\"wp-block-paragraph\">Intersectionality reminds us that people&#8217;s experiences are shaped by the interaction of multiple protected characteristics and life experiences.<strong><br><\/strong><\/p>\n\n\n\n<p class=\"wp-block-paragraph\"><strong>These may include:<\/strong><\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Race and ethnicity<\/li>\n\n\n\n<li>Disability<\/li>\n\n\n\n<li>Sex<\/li>\n\n\n\n<li>Gender identity<\/li>\n\n\n\n<li>Sexual orientation<\/li>\n\n\n\n<li>Religion or belief<\/li>\n\n\n\n<li>Age<\/li>\n\n\n\n<li>Pregnancy and maternity<\/li>\n\n\n\n<li>Marriage and civil partnership<\/li>\n\n\n\n<li>Socio-economic disadvantage<\/li>\n\n\n\n<li>Caring responsibilities<\/li>\n\n\n\n<li>Trauma<\/li>\n\n\n\n<li>Mental health<\/li>\n\n\n\n<li>Culture and language<\/li>\n<\/ul>\n\n\n\n<p class=\"wp-block-paragraph\"><strong>Each of these can influence:<\/strong><\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>whether someone feels safe disclosing their needs<\/li>\n\n\n\n<li>whether they are believed<\/li>\n\n\n\n<li>how behaviour is interpreted<\/li>\n\n\n\n<li>access to diagnosis<\/li>\n\n\n\n<li>access to support<\/li>\n\n\n\n<li>experiences of discrimination<\/li>\n\n\n\n<li>confidence to ask for adjustments<\/li>\n<\/ul>\n\n\n\n<p class=\"wp-block-paragraph\">True inclusion therefore cannot rely upon a single lens. It requires curiosity rather than assumptions.<strong><br><\/strong><\/p>\n\n\n\n<p class=\"wp-block-paragraph\"><strong>Universal Design benefits everyone<\/strong><\/p>\n\n\n\n<p class=\"wp-block-paragraph\">The goal is not to create special treatment.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">The goal is to create environments that work for the widest range of people from the outset.<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Clear communication.<\/li>\n\n\n\n<li>Flexible ways of working.<\/li>\n\n\n\n<li>Predictable expectations.<\/li>\n\n\n\n<li>Accessible information.<\/li>\n\n\n\n<li>Choice in how tasks are completed.<\/li>\n\n\n\n<li>Psychological safety.<\/li>\n<\/ul>\n\n\n\n<p class=\"wp-block-paragraph\">These are examples of Universal Design.<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>They benefit neurodivergent people.<\/li>\n\n\n\n<li>They benefit disabled people.<\/li>\n\n\n\n<li>They benefit people whose first language is not English.<\/li>\n\n\n\n<li>They benefit carers.<\/li>\n\n\n\n<li>They benefit new starters.<\/li>\n\n\n\n<li>They benefit everyone.<\/li>\n<\/ul>\n\n\n\n<p class=\"wp-block-paragraph\"><strong>Final thoughts<\/strong><\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Inclusion is not simply about allowing people into the room.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">It is about ensuring the room, the communication, the expectations and the environment enable everyone to participate fully.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Knowing your needs is not a personal luxury.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">It is fundamental to participation, wellbeing, performance and belonging.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">And sharing those needs should never feel like asking for special treatment.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">It should be an ordinary part of creating environments where everyone has the opportunity to succeed.
